What Your Field Crews Won’t Say—But Your Turnover Data Will
Posted on 03/05/26 By Amanda Grambsch
In the AEC industry, turnover is often blamed on pay, long hours, or physically demanding work. But recent workforce studies show something different. The leading drivers of voluntary turnover among skilled construction workers are poor leadership, lack of respect, ineffective communication, and feeling undervalued on the jobsite.
When experienced tradespeople leave, it is rarely because of a single issue. Instead, it is the accumulation of daily frustrations. Workers frequently cite inconsistent direction from supervisors, chaotic coordination between crews and subcontractors, lack of recognition, and poor feedback loops. Over time, these issues make workers feel like they are “just a number” instead of valued members of the team.
The challenge for HR and training leaders is that these frustrations often remain invisible until an employee resigns.
That is why proactive workforce insight is so important.
A structured Jobsite Engagement Survey gives firms a way to understand what field crews experience every day. The survey template included in this resource focuses on the issues that most influence retention, including leadership respect, communication clarity, jobsite coordination, safety culture, and opportunities for growth. Workers can rate statements such as whether their foreman communicates expectations clearly, whether feedback is taken seriously, and whether daily huddles keep teams informed.
Because responses are anonymous, employees are more likely to share honest feedback about what is working and where improvements are needed. When deployed quarterly or before peak construction seasons, surveys can reveal early warning signs before turnover spikes.
Just as important is what happens after the survey. Results should guide leadership development, communication training, and jobsite culture improvements that directly address the concerns crews raise.
When firms listen early and respond with meaningful action, retention improves.
